The World Has Changed ? So Why Isn't HR Able to Change With It?

Howard Risher?s recent TLNT article (HR Should Focus on Confirming Its Value, Not on Cost-Per-Hire) touched one of my hot buttons. Not what he said, but the issue of ?strategic? HR in general.

I don?t know how active you are on LinkedIn, but I have been a member for the past four years. In that time there have been literally dozens of discussions on HR groups that have to do with:

  • Do you think we should change our name from HR or Human Capital to something else to give more credibility to our function?
  • What does HR need to do to get a ?seat at the table??
  • What can we do to get top management to realize our value?
  • Why won?t top management back us on the people programs we are trying to implement?

Why are these HR hang-ups?

Just the same questions, over and over and over.

After about 200 comments recently on one of these LinkedIn discussions, one woman commented ? and I swear I?m not making this up ? ?As long as HR insists on turning very simple questions into week-long, unbelievably complicated debates using terminology that no one outside of this profession would neither understand nor wish to, then it is no surprise if people struggle to find their true place in the business or in the boardroom.?

Brava!!!!

It is not as though these questions have just started appearing. They have been around for 30 plus years.

Why? Why does HR have so much trouble with its function? Why would changing the name of HR help? Why does HR get so ?hung up? on things like this?

You don?t see that happening in Sales, Marketing, Engineering, Manufacturing, Finance, etc. Is HR so insecure that it believes changing its name every three or four years will somehow make top management think of them in a whole new light?

A national HR professional organization is working on some standards that will define everything in the HR function. They will become the global standard. As Howard Risher said in his article, the first one to be completed is the metric on cost-per-hire.

7 things HR needs to start doing

A person associated with this organization said: ?If we can develop a standard, it?s no longer whether we should have a seat at the table. We are there.?

Really? I doubt it.

My beliefs:

  • HR needs to quit talking to HR. It does nothing but reinforce old habits and make us cling to processes/practices that make us feel comfortable
  • HR needs to stop listening to HR vendors that are constantly touting the latest flavor of the month. Vendors are the ones that are the guiltiest (in my opinion) of coming up with new words and catchy phrases. Remember when talent acquisition was ?recruiting?? Pray tell me ? what?s changed?
  • HR needs to quit trying to implement ?best practices? in their company. The only best practice that exists is what works in your company ? not other companies.
  • HR needs to quit reading HR material and start reading business publications:?The Economist, The New York Times, Forbes, Harvard Business Review, The Wall Street Journal, and others.
  • HR needs to take courses in business ? they exist for non-business people
  • HR needs to talk to the CEO and all the other members of top management to understand the business strategy. EVERYTHING, including HR strategy, flows from that.
  • Take everything off the current ?HR program? table. Nothing is sacred. Then pick each program or practice up and examine it in an unbiased fashion. If it fits the business strategy put it back on the table. If it doesn?t throw it away. HR has gotten too invested in traditional programs/practices.

Are you equipped for doing business?

Dr. Ed Holton in The Talent Doctor says it best:

In my experience the REAL key is this ? YOU HAVE TO LOVE THE BUSINESS AS MUCH AS YOU LOVE HR. HR professionals rightly love their profession with all its myriad tools and tactics. But that only leads to ?transactional? human resources.?

He goes on to say:

If you want to make the move to strategic HR, you have to fall in love with the ?business? of your organization. Only then will you get as excited about studying the business plans and strategic goals of your organization as you do about HR.?

The truth? Most human resources managers aren?t particularly interested in, or equipped for, doing business. And in a business, that?s sort of a problem. As guardians of a company?s talent, HR has to understand how people serve corporate objectives.

To quote Ed Holton again:

As disappointing as it may seem to some, HR is just a means to an end. So is Sales, Marketing, Engineering, Manufacturing, etc. The real end goal is to make the company more successful. The ONLY tools and tactics we should be implementing are those that drive the company toward its strategic goals.?

Anthony J. Rucci, EVP of HR at Cardinal Health Inc., a big health-care supply distributor, says, ?Business acumen is the single biggest factor that HR professionals in the U.S. lack today.? (He?s quoted Fast Company?s famous in Why We Hate HR).

Questions HR should be able to answer

Rucci is consistently mentioned by academics, consultants, and other HR leaders as an executive who actually does know business. As far as Rucci is concerned, there are three questions that any decent HR person in the world should be able to answer.

  • First, who is your company?s core customer? Have you talked to one lately? Do you know what challenges they face?
  • Second, who is the (company) competition? What do they do well and not well?
  • And most important, who are we (as a company)? What is a realistic assessment of what we do well and not so well vis a vis the customer and the competition?

Wake up ? it?s the ?new normal? for both business and HR. The pace of change and complexity in the business world is accelerating. Visibility about the future is unclear. Predicting what will happen next has become increasingly difficult. Executives and boardrooms struggle with questions about business strategy.

Is HR able to adapt and change?

When a company searches for the right forecast, there is no clear answer. Ambiguity is at a high point. Trying to replicate what worked yesterday does not work ? EITHER FOR BUSINESS OR HR. Executives truly need an HR that is strategic ? that can let go of the past, roll up its sleeves and struggle through the unknown future with them.

As Charles Darwin once said: ?It is not the strongest of the species that survives; nor the most intelligent that survives. It is the one that is most adaptable to change.?

Please do not think I am arrogant or have all the answers. I truly don?t. But ? why still doesn?t HR ?get it??

Ian Thompson: President Obama, Sign Nondiscrimination Executive Order, Say Dozens of Members of Congress

On Tuesday, April 3, over 70 members of Congress sent a letter to President Obama urging him to sign an executive order to ensure that federal contractors receiving tax dollars do not discriminate against applicants and employees based on their sexual orientation or gender identity.

The ACLU views this executive order as the single most important step that President Obama could take this year to eradicate anti-LGBT discrimination from American workplaces. The impact of such an executive order would be immense and provides the opportunity to create a tipping-point moment with employment protections based on sexual orientation and gender identity covering more than half of the American workforce.

The letter, which was organized by Reps. Frank Pallone (D-N.J.), Barney Frank (D-Mass.), and Lois Capps (D-Calif.), is a clear indication that the ACLU's view of the historic importance of this executive order is one that is widely shared on Capitol Hill, particularly among the core supporters of the Employment Non-Discrimination Act. (Frank is a longtime champion and lead sponsor of ENDA.) As the representatives write in their letter to President Obama, "This order would extend important workplace protections to millions of Americans, while at the same time laying the groundwork for Congressional passage of the Employment Non-Discrimination Act (ENDA), a goal that we share with you."

The need for this executive order could not be clearer. The reality remains that in 29 states it is legal to fire or refuse to hire someone based on their sexual orientation. Those who are transgender can be fired or denied employment in 34 states solely based on their gender identity. An executive order on contractors, when combined with existing workplace protections provided by state laws in many states and by federal law for federal workers, would likely mean that, for the first time in history, more than half of all American workers would have legally binding workplace rights. And with federal contractors employing people in all 50 states, there would be at least some workplaces in every state where employees would have legally binding protections against discrimination.

This executive order would be a critical and essential advancement. Voices urging President Obama to sign this executive order grow louder with each week, and Tuesday's letter is a tremendous demonstration of congressional support. Protecting employees and applicants for employment against sexual orientation and gender identity discrimination through this executive order would be a historic step forward and would help fulfill the nation's commitment to equality in the workforce, particularly when federal funds are being spent.

Please join the ACLU in urging President Obama to sign this executive order to eradicate anti-LGBT discrimination in the workplaces of federal contractors.

Intranet Content We Want to See from HR | Business 2 Community

Intranet Content from HR

The Human Resources Department has a lot at stake in the success of an intranet. By making information and forms accessible through the intranet, HR frees up a lot of its time enabling them to focus on more value-added tasks. Useful HR content also increases employee satisfaction.

HR typically already provides a lot of the content in intranets. Some HR departments own the intranet. The usual HR intranet content are:

  • company policies
  • HR forms, such as leave applications and claim forms
  • staff appointments
  • calendar of holidays and training events
  • employee birthdays and anniversaries
  • job vacancies

All this is good and necessary. But I think HR can do so much more in an intranet than publish all this content that we already expect them. They can do so much to make the intranet more relevant, engaging, and a hundredfold more useful.

10 Not-so-Obvious Intranet Content We Want from HR

1. The meaning behind policies

Aside from telling employees about now policies, it would help for them to know exactly what the changes mean. What are their implications in the way employees work, claim benefits, or advance in their careers?

2. Interactive training/learning

It?s nice not to have to leave the intranet to access company training. But enough of boring manuals and Powerpoints! Instead, how about an annotated slideshow followed by a quiz?

3. FAQs

Help employees find the answers themselves by compiling the questions they ask most frequently in a searchable portal, such as a Question and Answer manager.

4. Video tutorials of common HR transactions

Not all forms are easy to fill out; some of them can be confusing, even to a smart employee. Video tutorials will help employees navigate through HR transactions and reduce the number of ?help? calls to HR.

5. Common employee mistakes and how to avoid them

Just as employees have FAQs, they also have FMMs ? Frequently Made Mistakes. Nip them in the bud by alerting employees to, for example, mistakes they typically make when making benefit claims, or common errors made that delay travel requests.

6. Career advancement tools

Job vacancies are fine, but employees also need to know how to actually get these jobs. How about telling us what skills and expertise head hunters are now looking for in specific industries?

7. Superstar employees

Forget choosing an Employee of the Month based on sales performance or some other achievement. Instead, shine the spotlight on each employee. Give every employee one day of fame on the intranet by featuring them on the home page. Let other employees know what a person?s expertise is, of course, but also non-work-related stuff that makes them noteworthy. It would be interesting to know, for example, that an employee knows sign language or was a yoga instructor in a former life.

8. Staff opinion

Give employees a chance to have their say in polls, discussion forums, and internal blog posts.

9. Relevant laws

Companies aren?t only governed by company policies, but also by government laws covering labor, privacy, sexual harassment, etc. To an employee who needs to refer to these laws, it?s a big help to find them right in the intranet and not have to Google them. But do make sure they?re updated.

10. Wellness

It?s great for HR to think of employees? well-being beyond the office. Little reminders, cartoons, articles, videos and other resources that help employees with health, fitness, diet, and stress management would be highly appreciated.

TL;DR: The Problem With Long-Form Publishing Plays

tldrLast week, our writer Devin Coldewey wrote a 3,000-word essay on Google+. It got 114 comments. Comment numbers are a wildly inaccurate metric for popularity in general - some posts get 100 comments because they're poorly written, sensationalistic, and/or just strike a nerve - but in this case 114 is a good number for a long piece on a relatively boring subject. On the same day we posted a video filmed inside Dropbox HQ with a 298-word post attached and a post about 99dresses that topped out at 501 words. Those got 18 and 41 comments, respectively. I could probably dig into our metrics, but you could argue that all three of those posts were interesting to our audience and that, on a comment-per-word basis, Devin had to write 26 words to get one comment while the Dropbox post needed 18 words per comment. The 99dresses post had 12 words per comment. It's inexact science, to be sure, but bear with me.

?Capital is always a problem,? says Echoing Green Finance Director John Walker, adding that ?the first thing any entrepreneur thinks about is raising money.? That?s where Echoing Green comes in ? it?s a seed-funding foundation that has disseminated $31 million to ambitious social entrepreneurs.

The statistic the researchers are pinning down has been deemed the Social Entrepreneurship Intelligence Quotient (SEQ).

?The business plan is really just a description of what that individual?s vision is,? says Walker, explaining why the person who holds that vision is more relevant and important to a funder than a few Excel models. Once the fellows are accepted into the program, they earn a ?recoverable grant? of up to $90,000 over two years, in addition to access to the Echoing Green alumni network, its 100-person advisory board, leadership development opportunities and one-on-one counseling. Each ?class? develops the relationships often seen in a business school class, and Walker says the alumni continue to support each other well beyond the fellowship. The hope is that, at the end of two years, the fellows will be at a point in the startup journey where they can prove their worth to investors in order to secure scaling capital to take the project to the next level.
